Are you actively shifting the gears, or are you using a single fixed gear?
Generally, the above problem is due to the transmission popping out of gear.
If you're shifting, check your shifter to be sure it can generate (and hold) enough force to keep the transmission in gear.
If you're not shifting, you'll need to add something to the drill motor to keep the shifter in place, or else it will pop out of gear. You can make a spacer-collar to put around the outside of the motor, you can make a spacer ring to put in the transmission itself, or you can maybe think of a creative way to tie-wrap it in place.
